Abstract

Educational management is a critical factor determining the effectiveness of educational delivery, including enhancing educators' job satisfaction. High job satisfaction contributes to increased motivation, organizational commitment, productivity, and the quality of educational services. However, various studies on the relationship between educational management and job satisfaction still present mixed results and tend to examine variables partially. Therefore, this study aims to analyze and synthesize research findings regarding the relationship between educational management and job satisfaction in educational institutions. The study employs a literature review method with a qualitative descriptive approach. Data were retrieved through a search of scientific articles published between 2017 and 2025 from Google Scholar and other scientific databases. A total of ten articles meeting the inclusion criteria were analyzed using content analysis and narrative synthesis techniques. The findings indicate that effective educational management practices—particularly in the aspects of planning, organizing, actuating/leading, and controlling (POAC)—have a positive effect on teacher job satisfaction. Factors such as principal leadership, organizational culture, academic supervision, work motivation, compensation, work discipline, and the availability of facilities and infrastructure serve as primary determinants of job satisfaction. Additionally, this study demonstrates that character-based innovative leadership and a conducive work environment further reinforce the effectiveness of educational management in enhancing job satisfaction. This study contributes a conceptual synthesis integrating POAC theory and Herzberg's Two-Factor Theory as a foundation for understanding the relationship between educational management and job satisfaction, while offering recommendations for more effective governance in educational institutions
